Some companies are already experimenting with new models.

A multidisciplinary approach that includes psychological techniques, practical exercises, and digital tools. This is the core of Promo Assessment, a project launched by IMAT and Silversea Cruises Line for the evaluation and development of future commanding officers. Dedicated to the Deck Department, Promo Assessment is structured around clearly defined targets and, through strict international standards, finalizes a truly personalized growth path for Chief Officers being considered for promotion.

The first two-day training course concluded with the drafting of a detailed report that summarizes the results of psychological tests, evaluations from practical exercises, and observations collected throughout the entire assessment: a document that provides the candidate with a clear tool for personal development and, at the same time, offers the company strategic insights into potential and areas for improvement.

This first cycle of advanced simulations took place at our IMAT headquarters in Castel Volturno and was structured over two intensive days during which the candidate for command at Silversea was subjected to complex operational scenarios, designed to faithfully replicate high-difficulty real-life situations.

Final debreafing

The project was led by Instructor Francesco Frascogna with the support of Instructor Antonio D’Angelo, who oversaw all phases: preparation, briefing, simulation activity, and final debriefing with targeted feedback.

The psychological assessment was conducted by Dr. Feliciana Nebbia through the administration of psychometric tests such as TOR-Q structured interviews based on the four-eye method, and live performance evaluation.During the simulations, the candidate was assessed simultaneously by all trainers on key soft skills, including:

  • Decision-making under pressure
  • Stress management
  • Problem-solving
  • Authority
  • Etiquette and manners
  • Time management
  • Human resources management
  • Emotional intelligence

The complex scenarios, time pressure, the management of both virtual and real teams, and the need to maintain appropriate behavior even in critical situations enabled a 360-degree assessment of command capabilities. The program concluded with the creation of a detailed individual report, which proved valuable both for the candidate—as a personal development tool—and for the company—as a foundation for strategic decisions on leadership and growth.

“Beyond the purely technical aspect—a challenge brilliantly overcome thanks to the expertise developed over the years by IMAT’s educational team—Promo Assessment highlights important issues regarding the future of maritime leadership” comments Rosario Trapanese, Director of New Development and Strategy at the Castel Volturno Center. “In an era of rapid technological transformation, how important are soft skills, the ability to manage the unexpected, emotional maturity? And how can we make evaluation processes for high-responsibility roles more effective—and more human? Silversea Cruises has chosen to address these questions in a concrete way, investing in a model that combines scientific rigor, technology, and a focus on the individual, relying on our experienced instructors. An example that could also inspire other industry players to rethink the training of their leaders not just as instruction, but as conscious transformation”
